Employee Referral Conversion Rate Estimator

Assumptions: Referral hires should not exceed the number of referrals in a one-candidate/one-hire model. Open or unresolved referrals can depress the rate if included before their outcomes are known.

Calculation:
Conversion rate = 48 / 240 × 100 = 20.00%
Referrals per hire = 240 / 48 = 5

One out of every five referrals became a hire, equivalent to five referrals per completed hire.

Should I include referrals that are still interviewing?

Only if you intentionally want an in-progress rate. For a finalized conversion rate, use a cohort whose outcomes are mostly resolved.

Can referral hires be higher than referrals?

Not for the same one-person referral cohort. The calculator flags that condition because it usually indicates mismatched periods or counting rules.

Is a lower referrals-per-hire number better?

It indicates fewer referrals were needed for each hire, but it should be interpreted alongside quality, job difficulty, and candidate supply.

Can I compare conversion rates across departments?

Yes, but role mix can strongly affect the result. Comparing similar job families or reporting the mix alongside the rate makes the comparison more useful.

How does this differ from referral target coverage?

Conversion rate describes the efficiency of the referral channel. Target coverage combines that efficiency with referral volume to estimate how much of a hiring target referrals can fill.
